Freelance Change Management & Communications

People don't resist change. They resist lack of clarity.

I help organizations create the clarity that turns strategy into action and change into momentum. Not with more slides - but with communication that lands.

The problem

The strategy is clear. The message isn't landing.

Most organizations invest heavily in strategy, technology and project design. But the work that determines whether any of it actually lands - the communication, the leadership engagement, the human readiness - is treated as an afterthought.

You know the result: slides gathering dust, employees nodding but not changing behaviour, and leaders who believe they've communicated because they sent an email.

That's not a resistance problem. It's a clarity problem. And that gap is exactly where I work.

"People don't move for 37 slides. We move for what feels real. For the story we can feel in our bones."
Services

Five services. One shared ambition: making change actually work.

Every engagement is tailored to the situation. What they share is a focus on behaviour, clarity and concrete results - not just plans.

Change Communication Strategy

From design to execution. I develop communication strategies that create clarity, direction and engagement during transformations. Not a plan that collects dust, but one that gets used on Monday morning.

What you get: Communication strategy & roadmap · Channel & stakeholder mapping · Messaging architecture · Change narrative · Ongoing course correction

Organizational Readiness

Change impact assessments, business readiness evaluations and engagement frameworks that prepare your organization for what's coming. Because the best change is the one people are ready for.

What you get: Change impact assessment · Business readiness assessment · Change agent network design · Stakeholder engagement plan · Measurement & follow-up

Leadership Communication

Communication from the direct leader is the strongest channel there is. I equip leaders to communicate with clarity, courage and authenticity - not with corporate buzzwords.

What you get: Leader workshops & training · Communication playbooks · Executive sparring · Talking points & storylines · Feedback loops

Executive Advisory

A sparring partner for leaders navigating complexity. I help translate strategic intent into concrete communication actions, and spot what's hard to see when you're standing in the middle of it.

What you get: Executive advisory · Strategic sparring · Situation analysis · Prioritization & direction · Honest feedback

Content & Communication Production

Articles, newsletters, video concepts, intranet content, town hall designs - all the material that carries the message into the organization. Written for people, not steering committees.

What you get: Articles & newsletters · Town hall & event design · FAQ & messaging guides · Visual communication material
How we work together

Three ways to engage

Everything is tailored to the situation - from a focused diagnostic to long-term embedded support.

About

Michael Vestergaard Bech

Michael Vestergaard Bech

A communicator who believes in behaviour before mindset

Most people try to change minds in order to change behaviour. I do it the other way around. Adults act their way into a new way of thinking - far more reliably than they think their way into new action. That's the core of my approach: design the environment so people change their own behaviour. Their beliefs follow.

15+ years across industries and borders

I've worked with change communication and change management in complex, matrixed multinational organizations - from global ERP rollouts to post-merger integration, from IT operating model changes to strategy implementations. Always on the people side of change.

Five years independent, ten years in senior roles

Before starting BECH Communications I held senior roles at Novo Nordisk, Nordea and LEO Pharma. Today I bring the same weight - but without the overhead, without the upselling, and with full flexibility.

Certifications: Strategic Communication Advisor, Behavioural Design Champion. Working extensively with the ADKAR framework.

My approach

Behavioural design, not PowerPoint therapy

Eight principles I work by. Not because they sound good in a brochure, but because they work.

Plan backwards

Start with a vivid picture of the end state. Work backwards from there. It prevents getting trapped in incremental steps that never reach the goal.

Say what people should stop doing

Most change plans only describe what's new. But if you don't say what to stop, you create friction. "Unfreeze" is not a metaphor.

Invest in those who are willing

Champions and early adopters create flywheel effect. Spending all your energy on the most resistant is like asking your best players to sit on the bench.

Use social capital

Peer influence beats any top-down message. Informal networks and social proof are far stronger tools than all-hands emails.

Speed vs. buy-in

You can't have both in full. Leadership's job is to choose deliberately - and communicate that choice honestly.

Make it safe to fail

Without psychological safety, no real change happens. People need permission to try the new thing, fumble with it, and learn along the way.

Resistance is a good sign

No resistance = no engagement. Resistance shows people are taking it seriously. Absence of resistance should worry you far more.

Measure what matters

Evidence-based course correction beats gut feel. And measurement creates momentum, because people can see things moving.

What people say about working with me

I believe the best recommendation is an honest one.

"From day one, Michael displayed a true knack for coming up with compelling ideas to tackle the challenges germane to communications in a larger, international organisation - and an identical true knack for execution. Highly recommended!"
Adam Estrup
LEO Pharma
"Michael is understated superior. He is more than in control of his profession, his deliveries, and his relations - without the need to brag about it. He is the enzyme you can add to all teams that makes them blossom, without the enzyme itself being visible."
Terkel Skårup
Nordea
"Michael has a unique way of gaining trust immediately on all levels and is therefore able to advise and execute incredibly fast and effectively."
Jens Juul Madsen
LEO Pharma
"Michael is skilled and sharp. You can be skilled without being sharp and you can be sharp without being skilled. Michael is both. He is the only person I know who incorporates the Actant model when composing bedtime stories for his child."
Natascha Mortin Trønninge

Frequently asked questions

What people usually want to know

Change communication creates understanding, direction and engagement when an organization goes through a transformation. It bridges the gap between the strategy and the people who have to live with it. Without it, you risk the change stalling - not because of the technology, but because of a lack of clarity.
I bring the same senior weight as the large firms - but without the overhead, without junior consultants and without upselling. You get me directly, from day one. My approach is grounded in behavioural design: I design the environment so people change their behaviour, rather than trying to convince them with communication alone.
We start with a 30-45 minute conversation about your situation - what's been tried, what's at stake, and what you need. From there I propose either a defined sprint with clear deliverables, or a longer engagement scoped against specific outcomes.
Yes. I help with everything from executive advisory and strategic planning to hands-on production of articles, newsletters, video concepts and internal communication materials. Being able to move between both levels is a strength - it ensures the strategy actually turns into something concrete.
Yes. I work in both English and Danish and have experience from multinational organizations with teams across continents. My primary base is Denmark, and most of my clients are Danish or Nordic companies.
I'm available for new engagements from 1 September 2026. Advisory relationships can often start sooner by agreement. Get in touch to discuss timing.
